Abstract

Virtual team collaboration has emerged as an essential operational paradigm in multinational companies (MNCs), driven by global market integration, digital communication platforms, and geographically dispersed talent pools. However, virtual collaboration introduces complex challenges regarding cultural distance, time zone dispersion, and relational trust building. This critical review systematically examines 16 empirical and conceptual studies published between 2021 and 2026 to evaluate the influence of virtual team collaboration mechanisms on individual and collective employee performance. Following the PRISMA 2020 protocol, literature was synthesized to construct an integrative conceptual framework and meta-synthesized structural equation model. Findings reveal that while synchronous and asynchronous digital collaboration tools significantly enhance task performance, their efficacy is strongly mediated by psychological safety, swift trust, and social capital. Furthermore, cultural intelligence and shared virtual vision serve as crucial enablers that mitigate friction caused by cross-national dispersion. The review outlines a multi-level governance framework for MNC leaders, offering actionable strategies to optimize virtual team dynamics, digital dexterity, and performance outcomes in complex international environments.
